Job Overview

Shafer Heating & Cooling, LLC is looking for a dynamic and results-driven Service Manager to lead our team of Service & Maintenance Technicians. This role is responsible for training, recruiting, administration, management, and motivation to ensure high performance, accountability, and customer satisfaction. The Service Manager will implement and execute a clear plan to achieve revenue and profitability goals while maintaining a strong team culture.

Key Responsibilities
  • Training & Development:
    • Develop a structured training program for new hires, ensuring technical proficiency and communication skills.
    • Plan 8-week training schedules with testing and deadlines for service team members.
    • Utilize RISE Coaching and other industry training platforms.
    • Conduct regular ride-alongs for coaching and process compliance.
  • Recruiting & Retention:
    • Maintain a strong hiring pipeline with a backlog of qualified candidates.
    • Ensure 90%+ retention rate for service technicians.
    • Conduct 6+ first-round interviews per week to build a full talent bench.
    • Perform exit interviews and continuously improve retention strategies.
  • Operational & Financial Management:
    • Achieve and track monthly revenue and profit budgets through ServiceTitan dashboard.
    • Set and communicate daily revenue targets for the team.
    • Ensure technicians bring in a minimum of $1,500 per day in revenue.
    • Maintain department wages at or below 21% for service and 23% for maintenance.
    • Convert 40%+ of non-club calls into club memberships.
  • Team Leadership & Management:
    • Conduct performance reviews every 6 months and regular 1-on-1 meetings.
    • Hold team members accountable for attitude, processes, and performance.
    • Ensure paperwork is submitted within 24 hours for all jobs.
    • Oversee subcontractor and vendor coordination for service jobs.
  • Customer Satisfaction & Quality Control:
    • Ensure 100% client satisfaction and resolve service concerns.
    • Monitor inspection forms, photos, and job documentation for accuracy.
    • Communicate with clients, field supervisors, and technicians to maintain high service standards.
  • Motivation & Company Culture:
    • Foster a team-oriented, high-performance culture through coaching and leadership.
    • Organize monthly department meetings to align on goals.
    • Display and reinforce company vision and values to drive team engagement.

Qualifications
  • 5+ years of HVAC service management experience.
  • Proven ability to train, lead, and grow a high-performing service team.
  • Strong financial acumen with experience in budgeting, KPIs, and revenue tracking.
  • Experience with ServiceTitan or other HVAC CRM systems.
  • Exceptional communication and leadership skills.
  • Valid driver's license.
